References IMPLEMENTATION OF HUMAN RESOURCE MANAGEMENT PRACTICES IN EAGLE HILL SCHOOL Introduction Eagle hill school, situated in Hardwick Massachusetts, was started in 1967 as a school for children with disability. A private preparatory boarding school handles children in grades 8 to 12 aged between 10- 18 years. Eagle Hill School became a success due to the hard work and sacrifice of Doctor James Cavanaugh who was a director of pediatrics in St. Elizabeth hospital in 1960’s. This school handles children with attention shortage disorder, anxiety disorder, avoidant personality disorder, non-verbal dyslexia, learning disability etc. Due to the special nature of the students in this school, the management should ensure that proper human resource management strategies are implemented in the school. The strategic human resource management practices that can be used in Eagle hill school are staff recruitment, employee training and development and employee compensation. Staff recruitment Staff recruitment is the act of getting new people to work for an organization, company or an institution either on contract basis or on permanent basis. It incorporates the search for employees, interviewing of the employees and allocating them jobs. It is important for Eagle hill school to recruit new staff to boost their service delivery to the public. In addition, recruitment helps to replace retired employees, dead employees, sacked employees or those employees that have gotten new jobs in different places (Whitmore 2002). Implementation of recruitment strategy In order to employ new staff, the human resource management in Eagle hill school should ensure that the proper steps and stages are followed. These steps include; job advertisement, reception and analysis of applications, short listing of candidates and attending of interviews. Advertisement of jobs Job advertisement is a vital step in the recruitment process by any institution. This is because advertisements are meant to inform the public of the availability of a certain job offer. In order to reach the correct target people, the Eagle hill school should decide on the medium of advertisements. This can be in form of print media, radio, notices, cards etc (Gamble 2010). In the adverts, the institution must specify the type of people required and the qualifications. For instance, Eagle school can advertise for employees with knowledge in training in the disability sector. Apart from the academic qualifications, Eagle hill school should include special qualities and traits that the applicants must possess (Jones 2007). The adverts should also include the dates for submission of the request. Reception and analysis of the documents After the deadline of submission, the received documents are to be analyzed. This recruitment stage involves elimination of persons who did not meet the required standards and those who failed to attach important documents. The documents are sorted and those that qualified are shortlisted. The shortlisted candidates can be informed through print media, calls or emails of the dates. Even though this process is prone to biasness, Eagle hill school should ensure that important strategies are put in place to ensure a free and fair analysis of the documents. Interviews The interviews are an important stage in employee recruitment. This is because the interviewing board gets to meet the applicants in person. In these interviews, the interviewing board is able to assess the applicants’ personality, presentation, confidence and ability to fully communicate. In addition, the interviews are meant to give the management an opportunity to verify the details of the academic and professional qualifications. The nature of the interviews should vary according to the job specifications applied for. For example, the interviews of people applying for secretarial jobs should not be the same as for those applying for the teaching jobs. The teachers should be given a more demonstrative interview assessment whereby their teaching methods are assessed in a normal classroom set up. This would play an important role in ensuring that the recruiting of new personnel is done in a professional manner hence hiring of qualified individuals. Benefits of recruitment to the institution Recruitment is very beneficial to the organizations in the following ways:- Improvement of service delivery Recruitment of new staff ensures improved service delivery in the institution. This is because the number of workers to student ratio reduces thus resulting to proper care and monitoring of the students. In addition, the workload of the employees decreases thus boosting their efficiency. Replacement of workers Recruitment allows the replacement of workers who may have left the job. These job positions if left vacant may be a disadvantage to the organization in terms of planning and coordination of employees. Therefore, recruitment plays an important role important role in the replacement of employees. New ideas The recruitment of new employees provides a framework for the incorporation of new ideas into Eagle Hill School. The new employees may have been working in different areas hence they would be able to advice on the new methods of handling disabled students. In addition, new ideas are bound to arise in a large group of employees thus resulting to proper service delivery. Employee training and development Employee training and development is the issuance of additional skills by the management to boost the service delivery of the employees. This can be done monthly, quarterly or year depending on the nature of the organizations. Through staff development, the employees can be informed of the latest developments in technology, teaching or even management skills. In addition, training and development of employees are very important when the organization is introducing a new product in the market. Implementation of employee training and development Training and development of employees can be done through seminars, workshops, meetings, daily supervisory training and issuance of study leaves. For full training and development to be implemented, Eagle school should consider these steps: Allocation of funds Funds play an important role in the training and development of employees. This is because the organizers of these training sessions require money for planning of the seminars and workshops, paying the trainers and organizing for the transport if need arises. Therefore, Eagle hill school should allocate funds to such training and development programs for it to be a success. Attendance Seminars and workshops Educational seminars are an important training field for employees. This is because the seminars provide for issuance of lectures and other important knowledge based activities. In addition, people from different places are able to meet and interact hence gaining extra knowledge. Moreover, in such seminars and workshops, the employees are able to seek clarification of various issues. Participation in Field trips Field trips are an important learning and development tool for the employees. Through going for trips, the employees would face the learning environment in a more practical manner as opposed to the theoretical manner experienced in seminars. These field trips can be organized by the management of eagle hill school to institutions offering services to disabled people in the society. The employees would therefore be able to learn new methods of teaching and handling these special children. Therefore, field trips are an essential part in the employee training and development. Issuance of study leaves Study leaves are an essential part of employee knowledge development. They are issued to allow an employee to further develop his/ her knowledge and career hence improved service delivery. The management of Eagle hill school should encourage its employees to utilize such leaves so that they can further develop their skills. In a bid to encourage these employees, the management should assure full salary for those employees on study leaves. This would help in improvement of skills thus leading to improvement of service delivery. Benefits of employee training Research by the international labor organization (ILO) has indicated that employee training is beneficial to both medium sized and large organizations because of increased knowledge and skills. Employee training has benefited the Eagle hill school in the following ways: Increased job satisfaction and service delivery Due to training, the employees are able to get produce a more quality job. The teachers in this institution would be able to exercise important teaching skills for these disabled children. In addition, the training gives the employees insight on the mental psychology of disabled children hence they would be able to understand them better. Understanding of the disabled students would bring job satisfaction to the employees. In addition, training contributes to efficiency in the work place thus improving the service delivery (Conger 2011). Staff morale Because of training and staff development, the employees would be motivated to work harder in their day-to-day activities. They would be able to report to the workplace in time, do more research on the topics, abide by the rules and guidelines of the education sector etc. In addition, well-trained employees require minimal supervision because they are self-motivated to keep working hard. Efficiency when there is reduction of employees Training ensures that individuals gain knowledge about new operations of the institution. This is because most training sessions involve general ideas that touch on every department of the institution. In this regard, in the event of a failure a senior worker leaving the job, the junior workers are able to take up the job hence continued operations in the school. For example, in the absence of the principal in Eagle hill school, a teacher can be able to assume his responsibilities thus continued efficiency in the daily activities in the school (Bacal 2004). Employee Compensation Compensation is the action of refunding cash or goods for losses or costs incurred by an employee during his service to the institution. However, in business; employee compensation involves the issuance of serves, goods or cash as a way of appreciating the efforts of employees. In Eagle hill school, compensation may include health insurance, retirement packages, bonuses, commissions and family leaves. This is an important human resource management strategy because it builds the trust between an employee and the management. Implementation of employee compensation For Eagle hill school to implement employee compensations, the following steps must be followed: Identification of areas that may need compensation The employees and the management need to identify areas that are susceptible to compensation. Through interviews and questionnaires, the management team would be able to critically analyze and determine areas that require employee compensation. In addition, they would be able to determine the forms of compensation preferred by the employees. This board would be able to ensure that the employees receive the required amount of compensation, receive compensation in time, and they would be able to handle compensation disputes. By following these steps, there would be full implementation of compensation as a human resource management strategy. Benefits of compensation The following are the benefits of good employee compensation: Employee loyalty and retention With good compensation, the employees would be loyal to the institution. This is because the employees are able to develop a bond with the institution because of the recognition of their pleas by the management. Employee loyalty has contributed a lot to the retention of employees hence saving the institution additional costs of hiring new staff (Bruce 2002). Moreover, the academic performance of Eagle Hill School is bound to improve due to employee loyalty and retention. This is a common phenomenon in the education sector because long-term stay with the students allows the teachers to understand them hence delivering quality education to them. Staff morale Employee compensation would contribute a lot to the boosting of employee staff morale. Research has shown that giving proper working conditions to employees such as the issuance of family leaves motivates them to work harder for the organization (Harrington 2011). This is because compensation reduces staff laxity and rebellion thus improving the service delivery to the public. Therefore, Eagle hill school should incorporate better employee compensation methods to motivate the employees. Easy Recruitment of new workers The recruitment of new and qualified workers is made easier by the presence of good compensation by the institution. This is because good compensation tends to attract more employees who are ready to work in harsh conditions. Therefore, for Eagle hill school needs to have good compensations to attract quality labor from the market. Conclusion In conclusion, the incorporation of staff recruitment, employee training and development, and employee compensation strategies are beneficial in the human resource management of Eagle hill school. Through these strategies, the school would be able to improve its service delivery, boost staff morale, retain its staff, replace its staff and have new ideas from the employees. This would result in the profitability and expansion of the Eagle hill school in the next five years. Therefore, the management of Eagle hill school should utilize these strategic human resource management plans.
